Abstract

Developer experience (DevEx) has emerged as a strategic concern for engineering organisations seeking to retain talent and sustain delivery velocity. This paper operationalises DevEx measurement through a validated survey instrument and automated pipeline telemetry, capturing flow state frequency, feedback loop latency, and cognitive load across 18 engineering teams in 6 organisations. A composite Developer Experience Index (DXI) is introduced and correlated against DORA metrics, employee retention rates, and feature throughput. Teams scoring in the top DXI quartile shipped 2.8 more features per sprint and exhibited 41% lower voluntary attrition over 12 months. Practical interventionsincluding CI feedback time SLOs, interruption budgets, and async-first communication normsare evaluated for their DXI impact.
